Abstract
Objectives: The growing importance of technology and the rapid integration of Artificial Intelligence (AI) into organizational teams have transformed traditional collaboration in hotel industry, giving rise to Human-Agent Teams (HATs) in which AI agents function as active teammates. In traditional human-only teams, knowledge sharing and team coordination is a critical driver of team effectiveness, research on the dynamics of these processes in HATs remains limited. This study investigates the influence of knowledge sharing behaviours (knowledge donating and collecting) on team effectiveness in HATs, with a focus on the moderating role of team coordination mechanisms (implicit and explicit coordination).
Method: Hypotheses were tested in a sample of 30 teams using two different questionnaires. One for leaders and another for team members. Data were analysed at the team level.
Results: Findings reveal that knowledge donating between human and AI team members is positively related to team performance when supported by high levels of explicit coordination. In contrast, implicit coordination showed no significant interaction effects on the relationship between knowledge sharing behaviours and team performance.
Conclusions: These results highlight the critical role of structured communication in HATs and offer theoretical and practical implications for designing knowledge sharing and coordination processes in human-AI collaboration in hotel industry. The study contributes to advancing the understanding of HAT dynamics, informing organisational strategies for integrating AI into teams, and highlighting key challenges for designing future HATs.
